A growing residential and light-commercial HVAC service organization is seeking an experienced, highly accountable HVAC Service Operations Manager to lead day-to-day field operations.
This is a hands-on leadership role for an operator who can translate demand into an organized, profitable service operation: the right technician on the right call, the right work completed at the right time, and the right follow-through from dispatch through closeout. The successful candidate will strengthen scheduling discipline, technician performance, job flow, sales handoffs, customer experience, and operational visibility.
The selected candidate must hold and maintain an active Virginia Master HVAC license and be qualified to lead HVAC operations in accordance with applicable requirements.
What you’ll lead
- Own day-to-day service and field operations, including dispatch coordination, technician capacity, routing, schedule integrity, and job readiness.
- Lead, coach, and hold accountable HVAC technicians, dispatch personnel, and applicable field-support staff.
- Improve daily job flow from inbound call or approved opportunity through scheduling, field execution, quality control, closeout, invoicing readiness, and follow-up.
- Establish clear operating rhythms, including morning huddles, schedule reviews, technician check-ins, backlog reviews, and weekly KPI meetings.
- Coordinate closely with sales and customer-service functions to ensure timely, accurate handoffs; scope clarity; appointment readiness; and appropriate prioritization of service, repair, maintenance, replacement, and installation opportunities.
- Monitor and improve operational KPIs, including booked-call completion, schedule adherence, technician utilization, billable efficiency, callback rate, first-time-fix performance, average ticket, conversion support, labor productivity, gross-margin performance, aging work orders, and customer experience indicators.
- Make real-time operational decisions involving technician assignments, overtime, capacity constraints, parts availability, customer escalations, and job prioritization.
- Build accountability systems that create consistent documentation, clear ownership, timely updates, and fewer dropped handoffs.
- Support technician recruiting, onboarding, training, ride-alongs, performance reviews, corrective coaching, and succession planning.
- Partner with leadership on labor planning, operating budgets, pricing feedback, fleet/tool needs, inventory/parts controls, and profitability improvement.
- Maintain a safety-first, customer-focused, professional field culture.
- Ensure field operations support compliance with applicable licensing, safety, refrigerant-handling, and company policies.
- Provide licensed HVAC leadership and oversight for field operations, ensuring work is planned, assigned, supervised, documented, and completed in accordance with applicable codes, safety practices, manufacturer requirements, and company standards.
- Partner with company leadership to maintain operational readiness for relevant Virginia licensing, permitting, inspection, and trade-compliance obligations.
- Review recurring quality, callback, warranty, safety, permitting, and inspection issues; implement corrective actions and technician training.
- Establish consistent field standards for technical documentation, job closeout, equipment/parts readiness, customer communication, and escalation of complex technical issues.
- Support the company’s designated responsible-management and qualified-individual requirements as applicable to its license classification and specialty designation.
Required qualifications
- Current, active Virginia Master HVAC Tradesman license is required. Candidates must maintain the license in good standing throughout employment.
- Ability and willingness to serve, as applicable and subject to company and regulatory requirements, as the company’s designated licensed operational resource or qualified individual for its HVAC contracting activities.
- 7 years of progressive HVAC field, service, installation, or mechanical-services experience.
- 3 years leading HVAC technicians, dispatchers, service coordinators, installers, or comparable field-service teams.
- Demonstrated accountability for technician scheduling, dispatch, service delivery, job readiness, backlog management, and customer commitments.
- Demonstrated ability to use KPIs and financial data—including labor efficiency, billable utilization, callback rate, revenue, job cost, gross margin, and average ticket—to improve operating performance.
- Working knowledge of applicable HVAC codes, permit/inspection practices, safety requirements, refrigerant-handling requirements, and trade-compliance obligations in Virginia.
- Strong coaching, performance-management, conflict-resolution, and cross-functional communication skills.
- Valid driver’s license and ability to operate in a field-based Central Virginia service environment.
- Experience with field-service management, dispatch, CRM, and financial/reporting software.
Preferred qualifications
- Experience serving as a licensed responsible manager, qualified individual, or comparable compliance leader for an HVAC contractor.
- Experience with Virginia contractor licensing, permitting, inspections, and DPOR-related compliance processes.
- EPA Section 608 certification.
- Experience leading both residential and light-commercial HVAC service operations.
- Experience working with ServiceTitan, FieldEdge, Housecall Pro, or comparable field-service platforms.
Compensation and benefits
Expected base compensation is $95,000–$110,000 annually, depending on active Virginia Master HVAC Tradesman licensure, service-operations leadership scope, prior responsibility for licensed oversight or contractor compliance, and demonstrated performance in technician productivity, gross margin, service quality, and customer outcomes.
The role is also eligible for a performance-based annual incentive opportunity, targeted at 15–25% of base salary, based on agreed operational, financial, safety, quality, and customer-service metrics.
