We are transitioning into a business focused on mentoring, coaching, and training our frontline leaders to become capable operators with strong business fundamentals. The Performance Manager role will play a central part in this transformation.
Role Summary
The Performance Manager (PM) is a hybrid role combining operations, finance, HR, and training. This position ensures that performance data across all 40 locations is organized, accurate, and actionable, while also coaching frontline leaders on how to run successful operations.
The PM will be both analyst and teacher — responsible for producing clear performance scorecards, bonus administration, and financial insights while also mentoring location managers on business acumen, professionalism, and leadership.
Importantly, the Performance Manager will work closely with the Vis-Flow team, which is BDS’s largest customer and the entity that oversees many BDS dealership locations. This role requires ongoing collaboration with all stakeholders — from frontline managers to BDS senior leadership to Vis-Flow partners — ensuring that operations, reporting, and training initiatives are fully aligned across both organizations.
Key Responsibilities
Performance Tracking & Analysis
Maintain and audit location-level P&L scorecards including revenue, labor, COGS, productivity, and profitability. Track and report on KPIs: (examples below)
The Performance Manager will be the organizer of business intelligence at BDS — helping our leaders connect the dots between numbers, actions, and outcomes. By keeping performance data clean, actionable, and tied to frontline training, this role ensures that BDS consistently develops highly effective leaders, improves financial results, and strengthens the partnership between BDS and Vis-Flow as well as our Dealer Partners.

Performance Tracking & Analysis

- Administer monthly bonus plans for location managers and team leads, including data verification and payout recommendations.
- Consolidate operational, financial, and HR data into executive-ready reporting packages. Coaching & Training
- Support the BDS Impact Program, delivering structured coaching on:
- Business fundamentals & P&L literacy
- Professional communication with employees & dealership partners
- Leadership and huddles, scheduling, productivity management
- Using Laborgate, Google Suite, and internal tools effectively
- Design and facilitate training curriculum tailored to individual leader needs, with role-playing, planning, and review sessions.
- Partner with Sr. Directors and Ops Managers to mentor, coach, and upskill frontline leaders.
- Conduct regular audits of Laborgate queues, photo compliance, detail quality, and scheduling effectiveness.
- Organize training materials, playbooks, and scorecards for use by operations and leadership.
- Create smart scheduling strategies for teams that balance labor efficiency and throughput.
- Collaborate directly with Vis-Flow leadership to align reporting, workflow improvements, and training strategies across all BDS locations.
- Work closely with HR to flag issues in attendance, professionalism, or team morale.
- Experience: 4 years in automotive operations, reconditioning, accounting/finance, or performance management.
- Skills & Tools:
- Strong financial acumen (budgeting, forecasting, margin optimization)
- High proficiency in Excel, Google Sheets, and performance tracking systems
- Comfortable in hands-on dealership/shop environments
- Leadership Traits:
- Patient teacher and effective communicator
- Team player with humility and professionalism
- Sharp, organized, and highly motivated to help others succeed
- Bachelor’s degree in Business, Accounting, Automotive Technology, or Operations preferred.
- Certifications in Lean, Six Sigma, or Financial Analysis are a plus.
